En el presente trabajo se pone el constructo del compromiso como un concepto multidimensional con un componente afectivo, un componente calculado, basado en los costes, un componente calculado basado en la falta de alternativas y un componente normativo. Para ello, se propone un modelo de ecuaciones estructurales con el proposito de estimar el efecto de los factores determinantes personales (edad, permanencia, puesto y preferencias laborales) y del entorno laboral (las caracteristicas de la tarea, la definicion del rol, el estilo de supervision y la satisfaccion laboral) sobre cada una de las dimensiones del compromiso, y evaluar el efecto de dichas dimensiones sobre el abandono voluntario. Utilizando datos procedentes de una muestra de antiguos alumnos de la universidad autonoma de Madrid, encontramos que se pueden distinguir hasta tres dimensiones en el compromiso, que difieren, tanto por los factores determinantes, como por su contribucion a predecir el abandono. Diferencias procedentes de la ocupacion nos han llevado a distinguir en el modelo de ecuaciones estructurales entre las personas que trabajan en una organizacion jerarquizada y personas que trabajan
