{"id":58491,"date":"2018-03-09T22:46:20","date_gmt":"2018-03-09T22:46:20","guid":{"rendered":"https:\/\/www.deberes.net\/tesis\/sin-categoria\/sistemas-de-compensacion-y-competencias\/"},"modified":"2018-03-09T22:46:20","modified_gmt":"2018-03-09T22:46:20","slug":"sistemas-de-compensacion-y-competencias","status":"publish","type":"post","link":"https:\/\/www.deberes.net\/tesis\/gestion-financiera\/sistemas-de-compensacion-y-competencias\/","title":{"rendered":"Sistemas de compensaci\u00f3n y competencias"},"content":{"rendered":"<h2>Tesis doctoral de <strong> Mirta D\u00edaz Fern\u00e1ndez <\/strong><\/h2>\n<p>La teor\u00eda de los recursos y capacidades se\u00f1ala a los recursos procedentes del capital humano como uno de los principales factores estrat\u00e9gicos que poseen las empresas actuales (barney, 1991), sobretodo las denominadas competencias individuales (pfeffer, 1994; wright et al, 1994). el planteamiento que se realiza en esta tesis parte de la consideraci\u00f3n de que las competencias requeridas para el desarrollo de cada estrategia difieren y que los sistemas de recursos humanos, incluidos los mecanismos de compensaci\u00f3n, deben incentivar la adquisici\u00f3n y desarrollo de las competencias requeridas por la estrategia. tras una revisi\u00f3n de la literatura, se formulan un conjunto de hip\u00f3tesis que recogen las relaciones entre las cuatro variables objeto de estudio -estrategia, competencias individuales, pr\u00e1cticas de recursos humanos y compensaciones- y se propone un modelo en el que para cada uno de los tipos de estrategias de la tipolog\u00eda de miles &#038; snow (1978) (prospectiva, analizadora y defensiva) se apunta qu\u00e9 competencias personales, de las se\u00f1aladas por zingheim, ledford &#038; schuster (1996) y zingheim &#038; schuster (2003) -orientaci\u00f3n al cliente, comunicaci\u00f3n, trabajo en equipo, orientaci\u00f3n a los resultados, liderazgo, adaptaci\u00f3n, innovaci\u00f3n y experiencia t\u00e9cnica- deben poseer los empleados con el fin de alcanzar y mantener una ventaja competitiva. Adem\u00e1s, se se\u00f1ala el conjunto de pr\u00e1cticas de recursos humanos m\u00e1s adecuado as\u00ed como se identifican las caracter\u00edsticas del sistema de compensaci\u00f3n en cada situaci\u00f3n con el fin de alentar a los individuos a adquirir aquellas competencias m\u00e1s acordes con la estrategia organizativa. de las relaciones que se establecen entre las distintas variables se formulan las diferentes hip\u00f3tesis, que son contrastadas emp\u00edricamente sobre una muestra de empresas manufactureras espa\u00f1olas.<\/p>\n<p>&nbsp;<\/p>\n<h3>Datos
